高校科研团队成员是高素质的人力资本,他们在实际科研过程中普遍存在科研动力不强的现状,直接影响高校科研团队运作效率。究其原因是团队负责人没有充分重视团队成员的人力资本特性,未能激发团队成员的科研动力。为提高高校科研团队运行效率,本文从人力资本视角出发,运用委托代理模型研究了高校科研团队成员科研动力的影响因素。研究结果表明:高校科研团队成员的科研动力与团队成员的科研能力水平、获得的科研成果分配份额正相关,文章结合当前科研团队管理现状,从工资、劳务报酬和科研奖金三方面出发,为高校科研团队负责人激励科研团队成员提出了相关薪酬建议。

The scientific research team members of university are high-quality human capital and they lack strong scientific research motive in the process of scientific research,which has a direct impact on the efficiency of scientific research team. The reason is that the team leader has not paid enough attention to the human capital characteristics of the team members and failed to stimulate the research motive of the team members. In order to improve the efficiency of scientific research team, this paper studies the influencing factors of scientific research team members" scientific research motive by using the principal-agent model from the perspective of human capital. The results show that: the research motive of scientific research team members in university scientific research team is positively related to the level of scientific research ability and the share of scientific research achievements, and this paper puts forward some suggestions on how to motivate the scientific research team members for the research team leader from the three aspects of basic salary, labor remuneration and scientific research bonus according to the current management situation of scientific research team.
