从社会交换理论和反馈理论为视角,探索了敬业度对工作绩效的影响机制。基于高新技术企业201份有效问卷的调查结果显示,科技研发人员敬业度对其工作绩效具有直接显著的正向影响;组织承诺在其中起到中介作用;劳动关系氛围在其中起到正向调节作用,即劳动关系氛围越好,研发人员的敬业度对其工作绩效的作用力越大,劳动关系氛围是敬业度对工作绩效产生积极影响的重要组织因素。该结论对关注企业和谐劳动关系构建、促进企业在新时代的快速发展,具有重要的启示意义。

From the perspective of social exchange theory and feedback theory, the influence mechanism of engagement on job performance is explored. Based on the survey results of 201 valid questionnaires for high and new technology enterprises, the work performance of the scientific and technological R & D personnel has a direct and positive impact on their work performance; the organizational commitment plays a mediating role in it; the atmosphere of labor relations plays a positive role in it, that is, the better the working atmosphere is, the degree of respect for the R & D personnel the greater the impact on their job performance, the more important organizational factors that the degree of engagement has a positive impact on job performance are the atmosphere of labor relations. This conclusion has important enlightenment significance to pay attention to the construction of harmonious labor relations in enterprises and promote the rapid development of enterprises in the new era.
