[摘要]
基于文化情境理论的视角,以东北地区制造企业的1749名知识型员工为研究对象,验证了高绩效工作系统对知识分享的作用机理。研究结果表明:(1)高绩效工作系统能够显著促进员工之间的知识分享行为;(2)组织文化调节高绩效工作系统对员工知识分享行为的促进作用,支持知识分享的组织文化越强,高绩效工作系统与员工知识分享之间的正向关系越强。

Based on situational theory of culture, the paper discusses the mechanisms of high performance work system(HPWS) on knowledge sharing. The model of these varibles is tested by analyzing the datas collected from 1749 knowledge staffs in the Northeast in China.The results suggest that HPWS has a significant positive impact on knowledge sharing,and organizational culture moderates this relationship effectively. The more supports for knowledge sharing in the culture, the more significant positive relationship of HPWS and knowledge sharing.
