随着团队工作形式的盛行,团队多样性问题受到大家广泛关注,但是现有文献却极少关注团队认知多样性对团队结果的积极影响。本文实证研究了团队认知多样性对团队创造力的影响,并检验团队反思和团队氛围在以上关系中所起的中介作用和调节作用。研究结果表明:(1)团队认知多样性对团队创造力有显著的正向影响;(2)团队反思在团队认知多样性和团队创造力之间发挥部分中介作用;(3)团队信任和开放性调节着团队认知多样性和团队反思之间的关系,但是并没有发现团队认同的调节作用,并且团队开放性程度越高,团队认知多样性对团队反思的影响就越强,进而对团队创造力产生更大的正向影响。

With the team form prevails, team diversity has aroused widespread concern, but the existing literatures rarely pay attention to the positive effect of team cognitive diversity and team results. This paper empirically studies how team cognitive diversity influences team creativity, and test the mediating role of team reflexivity and moderating role of team climate .The results showed that: (1) team cognitive diversity has a significant positive effect on team creativity; (2) team reflexivity plays a partial mediating role between team cognitive diversity and team creativity; (3) The team trust and openness both moderate the relationship of team cognitive diversity and team reflexivity .But team identification doesn’t moderate the relationship of team cognitive diversity and team reflexivity .And the degree of team openness is stronger, the mediation effect of team reflexivity will enhance.
