本文从工作自主性的调节中介角度研究弹性时间通过自我效能对个人绩效的促进作用。基于华东地区100多家高科技企业的研究结果发现,弹性工作时间对高科技企业管理和研发类员工的关系绩效和任务绩效有着显著促进作用。但是,这种作用只有通过自我效能感才能得到发挥。并且,原有的工作自主性越低,作用的力度越大。研究结论解释了现有文献在弹性工作时间对绩效研究上的矛盾根源,并对企业实施弹性工作时间制度提供了新的思路

Based on the moderate mediation of Job-Autonomy,this research explore whether flextime increase personal performance through self-efficacy。After a questionnaire research on the bases of different high-tech companies in East China, the results of SPSS shows that flextime improve personal task performance and contextual performance significantly. But this improvement been fully mediated by self – efficacy and moderated by job autonomy. Moreover, the moderating effect been mediated by self-efficacy partly. This research made an important supplement for the subject flextime on personal performance. It improved the research method on personal performance when flextime been applied. Also it provides the possible explanation of different conclusion the past literature exists when make a research on the flextime impact on the performance..
