研发人员成功智力的培育是推动科技进步的一个主要动力源。在知识经济时代,公平性偏好对研发人员成功智力的成长存在着积极的促进作用。基于亚当斯的分配公平思想,借助于结构方程模型,以满意度和敬业度为中介变量,经验性的研究揭示了分配公平对研发人员成功智力成长的促进机理,发现对分析型智力和创造型智力的成长存在着明显的促进作用,而对实践型智力成长的缺乏促进功能。由此提出了研发人员成功智力的促进策略,从而推动了我国整体科技创新能力的成长。

The fostering intellectual of R D staff is a major power source to promote technological progress. In the era of knowledge economy, fairness preference of R D staff has a positive promoting role for the growth of theirs success intellectual. Based on the Adams equitable distribution ideas, and by means of structural equation modeling and relying satisfaction and engagement as mediating variables, empirical research reveals the promoting mechanism of distribution fairness to success intellectual of R D personnel, and find a clear promoting effect in the growth of analytical intelligence and creative intelligence and no promoting function in the growth of practice-based intellectual, by which this research proposed the promoting strategies of success intelligence of R D staff in order to promote the growth of overall scientific and technological innovation in China.
