作为国家科技创新主力的工程设计员工面临着承受高强度建设项目任务高压的创新困境,不同调节聚焦对员工创新行为的影响研究很少。构建了复杂工作高压情境下不同调节焦点占主导的员工其创新行为的产生机制,探讨了内在动机在二者间的中介作用。实证研究结果表明,促进型调节焦点对工程设计员工创新行为具有显著的正向预测作用,防御性调节焦点对员工创新行为具有显著的消极影响;内在动机在两类调节焦点与员工创新行为的关系中起到部分中介作用。最后提出了创新管理建议以及未来的研究方向。

As the main force of national science and technology innovation, the engineering design employees face the dilemma of innovation under the high pressure of high strength construction project tasks. Few studies have examined the influence of keeping different regulatory focuses on employees" innovation behavior. This paper tried to build the generation mechanism of innovation behavior of employees who keep different regulatory focuses as the main under the high pressure situation of complex work , and discussed the mediating role of intrinsic motivation between regulatory focuses and employee innovation behavior. Empirical study results showed that promotion focus has significant positive prediction function on individual innovation behavior, while prevention focus has significant negative influence on individual innovation behavior; and intrinsic motivation has partial intermediary role between two types of regulatory focuses and individual innovation behavior. This paper finally puts forward innovation management suggestions and future research direction.
