基于资源基础论,以创新型人力资本与企业竞争优势的关系为研究主线,探索研发团队成员配置和团队精神在二者关系中的调节效应。以218家京津冀高新技术中小企业为研究对象,运用层级回归模型分析问卷调查所获得有效数据。结果表明,创新型人力资本对企业竞争优势有显著影响;研发团队成员团队精神越强,二者的正向关系越显著;而团队成员配置调节作用不显著。研究结果为团队管理理论提供了创新领域的实证支持,也对企业吸引、积聚、维持自身创新型人力资本提供借鉴。

Based on resource-based theory of firms, this paper explores the relationship between innovative human capital and (sustained) competitive advantage of firms by using members deployment and team spirit of R D team as moderating variables. Data was collect from 218 high-tech SMEs in Beijing-Tianjin-Hebei and analyzed by hierarchical regression analysis. The results show that, the impact of innovative human capital on (sustained) competitive advantage is significant, the stronger team spirit is, the more significant the effects are, whereas members deployment has no significant adjusting effects. The findings will provide empirical support for innovative activities in team management, and advises for firm attracting, accumulating and maintaining innovative talents.
