从领导行为视角探究重大科研项目负责人通过子课题负责人合作倾向对团队合作质量的影响。通过问卷调查华南地区20个重大科研项目团队,研究发现:领导行为决策参与导向,目标达成导向和群体维系导向对团队合作质量具有正向显著作用。决策参与导向与群体维系导向对团队合作质量的影响受到子课题负责人合作倾向完全中介作用,子课题负责人合作倾向在目标达成对团队合作质量的影响中无中介作用。结果表明,团队合作质量的提升不仅需要建立合理的领导制度,发挥重大科研项目负责人的专业优势,而且要建立良好的沟通与激励机制,提高子课题负责人合作积极性。

Base the perspective of leadership behavior to explore the impact of sub project leader’s cooperation tendency among leader of major scientific research projects on the teamwork quality. Through a questionnaire survey of 20 major research project teams in Southern China region, the study finds that leadership behavior participation oriented, performance oriented and maintenance oriented have positive significant effect on team cooperation quality. sub project leader completely effect the relationship of participation oriented and maintenance oriented on teamwork quality, but have no effect on the relationship of performance oriented on teamwork quality. The results show that improving teamwork quality not only need to establish a reasonable system of leadership, play professional advantage of team leader, but also to establish good communication and incentive mechanism, improve the enthusiasm of sub project leader.
