在知识经济的时代背景下,组织成员的知识结构与成员特质是提高企业创新能力的关键。本文通过对42个学生团队进行情景模拟实验与问卷调查,研究了团队成员人格特质组合与知识异质性这两类团队深层特质因素对过程满意以及创新绩效的影响,并进一步剖析成员人格特质组合的水平与知识异质性两者对团队绩效的交互关系与调节作用。结果验证了人格特质组合与知识异质性分别对创新团队绩效具有显著影响效果,同时本研究还发现神经TPE、严谨TPE以及神经TPD对知识异质性与创新团队绩效之间的关系具有显著的调节作用。研究结果对有效整合组织成员特质以实现创新具有重要意义。

This paper aims to study the influence of personality and knowledge heterogeneity on innovative team performance and the interactive impact between personality and knowledge heterogeneity by conducting experiments and surveys on 42 student teams. The results show that both personality and knowledge heterogeneity have positive influence on team performance, and neuroticism TPE, conscientiousness TPE, neuroticism TPD play the role of mediation between knowledge heterogeneity and team performance.
