Abstract:This study analyzed 161 valid samples of knowledge-intensive companies from Guangzhou, Shenzhen, Beijing, and Shanghai through a questionnaire survey, and confirmed that Promotion Opportunity Stagnation has a negative impact on the performance of knowledge workers" In-role Performance. That is mean, when the organization lacks promotion opportunities, employees in the organization will reduce its output in the process of playing its role in work; Second, the Perceived Insider Status of employees plays an intermediary role between the Promotion Opportunity Stagnation and the In-role Performance. Loss promotion opportunity is not good for the formation of employees" identity within the “organizational circle”, which in turn affects the output of their work. Finally, the higher the level of Knowledge Sharing Atmosphere in the organization, the lower the negative impact of Promotion Opportunity Stagnation on the employees’ Perceived Insider Status is lower. This study has made both theoretical and practical contributions to Promotion Opportunity Stagnation and In-role Performance related areas.
