学界关于变革型领导下属创造力之间的关系尚未达成一致,负相关、不相关、正相关的观点均存在。为深入理解二者关系,基于社会认知理论,引入创新自我效能作为中介机制,将成就导向作为边界条件,构建被调节的中介模型。以某汽车企业341名员工及其领导为研究对象,运用多元回归和Bootstrap法进行假设检验。研究结果表明,①智力激发仅与突破性创造力正相关,鼓舞性激励仅与渐进性创造力正相关,理想化影响力、个性化关怀均与突破性创造力、渐进性创造力正相关;②创新自我效能中介①中所有正相关关系;③成就导向调节创新自我效能与突破性创造力、渐进性创造力之间的正相关关系;④成就导向调节②中所有中介关系。

The relationship between transformational leadership and follower creativity is inclusive. Research has shown negative, unrelated, and positive relationship among them. In order to get a further understanding, this paper bases on social cognitive theory to introduce achievement orientation as an important boundary condition and creative self-efficacy as a mediator, and constructs a moderated mediation model. Using 314 leader-follower dyads as research objects from an automobile organization and designing a time-lagged data collection method, we test all the hypotheses via regression and Bootstrap. Results show that intellectual stimulation is only positively related to radical creativity while inspirational motivation is only positively related to incremental creativity. Idealized influence and individualized consideration are both positively related to radical creativity and incremental creativity. Creative self-efficacy not only mediates the relationship between intellectual stimulation and radical creativity, but also mediates the relationship between inspirational motivation and incremental creativity. Creative self-efficacy mediates the relationship between idealized influence and radical creativity and incremental creativity. Creative self-efficacy mediates the relationship between individualized consideration and radical creativity and incremental creativity. Achievement orientation not only moderates the positive relationship between creative self-efficacy and radical creativity, but also moderates the positive relationship between creative self-efficacy and incremental creativity. Achievement orientation moderates all the above mentioned mediation effect. This study provides a new research perspective of understanding transformational leadership and follower creativity and shows managerial implications for managers to motivate different kinds of creativity.
