Abstract:Focus on the R D team, the research examined the effects of internal social capital in R D teams on innovation performance from three dimensions of structure,relationship and cognition. Willingness of knowledge donation and knowledge collection maybe mediate such effects. Using SPSS 19.0, 152 questionnaires of R D personnel of high-tech enterprises in Zhejiang, Guangdong and Inner Mongolia were collected and analyzed. The results indicated that all these three dimensions of internal social capital had positive effects on innovation performance. However, willingness of knowledge donation and knowledge collection only partially mediated such effects. This results may be due to the fierce competition in the R D teams,the higher recessive degree of knowledge shared by the team members and the higher knowledge redundancy within the R D team. Therefore, for innovation management, the enterprise should pay more attention to the building of R D team environment,the construction of the talent echelon construction and talent recruitment,and the adjustment of the talent structure.
