转化氛围与转化绩效:角色冲突和自我建构力视角

    摘要:

    国家大力推动科技成果转化政策驱动下,科研单位科研人员的角色标签正发生着显著变化,从单纯科研角色向科研与成果转化角色融合是主要趋势。通过对289名某科研单位科研人员的问卷调查,实证研究转化氛围、角色冲突、自我建构力对转化绩效的影响。结果表明转化氛围不仅对转化绩效产生直接正效应,对角色冲突产生直接负效应,还会通过角色冲突的中介作用对转化绩效产生间接正效应,转化氛围与角色冲突间的关系以及角色冲突与转化绩效间的关系受到自我建构力的调节作用影响。

    Abstract:

    Driven by the national vigorous efforts to promote the transformation of scientific and technological achievements, the role label of researchers in scientific research institutions is undergoing significant changes. From pure research roles to the integration of roles research and its achievements is the main trend. Our empirical research through a questionnaire survey of 289 researchers illustrates that the transformation climate, role Conflict, and self-construction ability have the impact on the tranformation performance. The results show that the transformation climate has a direct positive effect on the transformation performance, and a negative effect on the role conflict. The transformation climate also has an indirect positive effect on the transformation performance through the intermediation of the role conflict. The relation between the transformation climate and role conflict, and between the role conflict and transformation performance are Conflictd by the regulation of self-construction.
