Abstract:This study reveals the mechanism of digital transformation affecting employee bootleg innovation from the perspective of organizational change. Collect sample data of enterprises in digital transformation through questionnaire survey. Based on the conservation of resource theory, from the perspectives of individual internal resources and external resources of the organization, use multiple linear regression and Bootstrap analysis methods to analyze the mediating role of promotion focus and job crafting in the relationship between digital transformation and employee bootleg innovation, and the moderating role of supervisor developmental feedback on digital transformation between promotion focus and job crafting. The results show that digital transformation has a positive impact on employee bootleg innovation, and the promotion focus and job crafting play a partial mediating role between them; The supervisor developmental feedback not only positively regulates the positive impact of digital transformation on the promotion focus and job crafting, but also regulates the mediating role of promotion focus and job crafting in the relationship between digital transformation and employee bootleg innovation. Therefore, while promoting digital transformation, enterprises should pay attention to mining heterogeneous resources, activating individual promotion focus, inducing individual job crafting, and making flexible use of supervisor developmental feedback to obtain more innovative results.
