Abstract:Effective use of employee advantageous resources to improve competitiveness is the focus of enterprises. However, existing research has not yet paid attention to how to effectively resolve cognitive conflicts caused by non-synergy. In view of this, this paper focuses on the dual properties of knowledge heterogeneity, combined with the individual advantage theory, empirically analyzes the intermediary role of knowledge heterogeneity on the employee advantage use and the boundary conditions of leadership contingency motivation. The results show that: (1) Knowledge heterogeneity can positively affect bootlegging. (2)Employee advantage use has a partially mediating role between knowledge heterogeneity and bootlegging, meaning that knowledge heterogeneity can promote the use of employees' advantages, which in turn positively affects bootlegging. (3)Leadership contingency motivation reinforces the positive relationship between employee advantage use and bootlegging, while positively moderating the indirect effect of knowledge heterogeneity affecting bootlegging through employee advantage use. Accordingly, it is proposed that enterprises should pay attention to and develop the value of knowledge heterogeneous employees and the development of their advantages, and adopt timely and effective leadership incentives, to make full use of employees' differentiated knowledge reserve, to transform employees' own advantages into innovative results, so that the enterprise can maintain the core competitive advantage for a long time.
